Ettlebrick served as staff attorney and then legal director of the Lambda Legal Defense and Education Fund from 1986-1993. She went on to leadership positions at the National Gay and Lesbian Task Force, the International Gay and Lesbian Human Rights Commission, and the Stonewall Community Foundation.
